CLIENT PROFILE

Our client is one of the largest and most established beverage manufacturing companies in Nigeria, with a history spanning several decades of producing and distributing alcoholic and non-alcoholic beverages across the country. Operating multiple state-of-the-art production facilities and an extensive distribution network, the organisation serves millions of consumers nationwide through a diverse portfolio of market-leading brands. As a leading player in the Fast-Moving Consumer Goods (FMCG) sector, the company is recognised for its commitment to quality, operational excellence, innovation, and sustainable business practices.

The organisation continues to play a significant role in Nigeria’s manufacturing industry while maintaining a strong focus on workforce development, talent acquisition, and building the capabilities required to support long-term business growth and market leadership.

CLIENT ISSUE / BUSINESS SITUATION

As part of its commitment to building a sustainable leadership pipeline, the organisation sought to strengthen its succession planning strategy by identifying high-potential employees capable of assuming future managerial and leadership roles. While the organisation possessed a strong workforce across various functions, management required a structured and objective approach to evaluate employees’ readiness for advancement and to determine the organisation’s future leadership bench strength.

The organisation also aimed to gain deeper insights into employees’ strengths, development needs, and potential capability gaps that could impact future business performance. Specifically, there was a need to assess leadership potential, decision-making ability, communication effectiveness, people management skills, and readiness to take on greater responsibilities. The organisation required a comprehensive assessment process that would not only identify future leaders but also provide actionable development insights to support targeted learning and succession planning initiatives.

THE APPROACH

Following consultations with key stakeholders, a customised Assessment and Development Centre was designed and implemented to support the organisation’s succession planning, talent development, and workforce capability objectives. The assessment framework was developed to evaluate participants against both current role competencies and future leadership requirements, providing a comprehensive view of individual performance, capability, and potential for advancement.

The assessment process was structured to measure how participants perform in workplace situations, how effectively they demonstrate key competencies required in their current roles, and their readiness to assume greater responsibilities in the future. In addition to evaluating functional and behavioural competencies, a Leadership Potential Assessment was incorporated to identify employees with the capacity to succeed in managerial and leadership positions. The assessment focused on critical areas such as leadership capability, decision-making, communication, stakeholder management, problem-solving, planning and organising, collaboration, adaptability, people management, and learning agility.

A combination of assessment methodologies was utilised to provide a holistic evaluation of each participant. Through Inbox/E-Tray Exercises, Competency-Based Interviews, Role Play Exercises, and Leadership Potential Assessments, participants were given opportunities to demonstrate how they analyse information, respond to workplace challenges, interact with stakeholders, manage competing priorities, influence outcomes, and deliver results in realistic business scenarios.

To ensure objectivity and consistency, trained assessors observed and evaluated participants using predefined competency frameworks and behavioural indicators. Comprehensive assessment reports were subsequently developed, providing detailed insights into individual strengths, areas for development, leadership potential, and overall readiness for future career progression and succession opportunities within the organisation.

ASSESSMENT TOOLS DEPLOYED

A range of assessment methodologies was utilised to evaluate leadership capability and management potential across the participant group.

Leadership Potential Assessment

A structured assessment was conducted to evaluate participants’ readiness for future leadership roles, focusing on critical competencies such as strategic thinking, decision-making, adaptability, learning agility, influence, and people leadership.

Inbox/E-Tray Exercise

Participants completed simulated workplace scenarios requiring them to prioritise competing tasks, manage resources, respond to organisational challenges, and make decisions under time constraints. This exercise assessed planning and organising skills, judgement, problem-solving ability, and decision-making effectiveness.

Competency-Based Interviews

Structured interviews were conducted to explore participants’ past experiences and behaviours in relation to key leadership competencies. This enabled assessors to evaluate communication skills, leadership effectiveness, stakeholder management, resilience, and the ability to deliver results in challenging situations.

Role Play Exercises

Participants engaged in realistic workplace simulations involving employee management, stakeholder engagement, conflict resolution, and performance-related discussions. The exercise assessed interpersonal effectiveness, influencing skills, emotional intelligence, communication capability, and leadership presence.

OUR FINDINGS

The assessment process provided valuable insights into the organisation’s leadership pipeline and succession readiness. Several participants demonstrated strong leadership potential, exhibiting effective decision-making, communication, problem-solving, and stakeholder management capabilities. These individuals showed readiness for increased responsibilities and were identified as strong candidates for future leadership opportunities.

The assessment also highlighted specific development areas across the participant group. Common gaps identified included strategic thinking, delegation, influencing skills, conflict management, and the ability to effectively balance operational priorities with broader business objectives. While many participants demonstrated strong technical expertise and functional knowledge, varying levels of leadership readiness and managerial capability were observed.

The findings provided a clear view of organisational talent strengths, succession risks, and priority development areas, enabling more informed talent management and workforce planning decisions.

OUTCOMES DELIVERED

The Assessment and Development Centre successfully provided the organisation with an objective and evidence-based evaluation of its leadership talent pool. The exercise enabled the identification of high-potential employees suitable for succession planning and future leadership development initiatives.

Detailed individual assessment reports provided actionable insights into strengths, development needs, and leadership readiness, supporting targeted development interventions and career progression planning. The organisation gained greater visibility into its succession pipeline and was able to make more informed decisions regarding talent deployment, leadership development, and workforce planning.

The exercise also established a structured framework for future talent reviews and succession management activities, strengthening the organisation’s ability to build and sustain leadership capability over the long term.

The insights generated from the Assessment and Development Centre provide a strong foundation for ongoing succession planning and leadership development initiatives. By leveraging the assessment findings, the organisation is well positioned to implement targeted development programmes, strengthen leadership capability, and address identified competency gaps across its workforce.

Going forward, the organisation can continue to build a robust leadership pipeline through periodic talent assessments, focused development interventions, coaching initiatives, and structured succession planning processes. This approach will support long-term organisational resilience while ensuring a sustainable supply of capable leaders prepared to drive future business success.
