How a Leading Energy Company Identified High-Potential Technical Graduates Through Structured Assessment

CLIENT PROFILE

Our client is a leading energy company committed to attracting and developing high-potential technical graduates to support its operational needs and long-term business objectives.

To strengthen its graduate talent pipeline, the organisation needed a selection process that could manage a high volume of applications while identifying candidates with the cognitive ability, behavioural competencies and potential to succeed in a demanding work environment.

CLIENT ISSUE / BUSINESS SITUATION

Graduate trainee recruitment can attract a large number of applications, making it difficult for organisations to identify the candidates best suited to their requirements.

For our client, the challenge was to establish a selection process that could effectively assess candidates from relevant academic backgrounds and identify those with the capabilities required to contribute to the organisation.

Beyond meeting basic eligibility requirements, the organisation needed to evaluate candidates’ reasoning ability, problem-solving skills, communication, teamwork and other workplace competencies. It was also important to ensure that selection decisions were based on clear criteria and demonstrated ability rather than academic qualifications or initial impressions alone.

The client therefore engaged Workforce Group to support the selection process through a structured, multi-stage assessment approach.

THE APPROACH

Workforce Group designed and implemented an end-to-end assessment process tailored to the requirements of the Technical Graduate Trainee Programme.

The project began with stakeholder engagement to clarify the organisation’s objectives, role requirements and expectations for prospective candidates. These discussions informed the development of the assessment framework, including the competencies to be evaluated, the selection criteria and the stages candidates would need to complete.

We developed a customised application portal to support the application process, and applied eligibility criteria to screen candidates against the programme’s requirements.

Candidates then progressed through a series of assessments designed to evaluate different aspects of their suitability. Performance at each stage informed decisions about progression to the next, allowing the process to narrow the candidate pool systematically.

The later stages included an Assessment Centre, where candidates participated in structured exercises designed to evaluate how they demonstrated relevant workplace competencies. These exercises provided additional evidence of candidates’ ability to apply their skills, communicate ideas, work with others and respond to practical challenges.

At the end of the process, candidate performance was reviewed to identify individuals recommended for further engagement, with the final recommendations informed by evidence gathered across the assessment stages.

ASSESSMENT TOOLS DEPLOYED

A combination of assessment tools was used to evaluate candidates’ capabilities from different perspectives.

Speed Test

Used to assess candidates’ speed and accuracy in processing information under time pressure, providing an initial indication of their general cognitive capability.

Aptitude Test

Used to evaluate logical reasoning, numerical ability and verbal reasoning, helping to establish candidates’ capacity to process information and approach problems.

Case Study Analysis

Candidates analysed a practical scenario, identified key issues and proposed solutions. This exercise assessed their analytical thinking, problem-solving and ability to develop logical recommendations.

Competency-Based Interview

A structured interview approach was used to examine candidates’ experiences and behavioural indicators relevant to the programme’s requirements.

Presentation Exercise

Candidates presented their analysis and recommendations, allowing assessors to evaluate how they organised ideas, communicated findings and explained their reasoning.

Group Exercise

Candidates worked through a shared scenario to assess their ability to collaborate, contribute ideas, engage with different perspectives and develop practical recommendations.

Together, these tools provided a broader view of candidate suitability than any single assessment method could offer.

OUR FINDINGS

The assessment process revealed differences in candidates’ performance across the selection stages. While candidates may meet the initial eligibility requirements, their performance across cognitive and behavioural assessments can vary, highlighting the need to evaluate suitability against a wider range of job-related requirements.

The exercise reinforced the importance of rigorous assessment in graduate recruitment. When organisations are selecting from a large applicant pool, relying on academic qualifications, CV screening or a single test can provide an incomplete picture of a candidate’s potential. Combining different assessment methods helps organisations build a more balanced understanding of candidates’ strengths, identify areas of concern and make selection decisions based on a broader range of evidence.

OUTCOMES DELIVERED

The project provided the client with a structured approach to managing graduate trainee selection, from application screening through to final recommendations.

Key outcomes included:

  • A structured selection process: A defined sequence of screening and assessment stages helped guide candidate progression against established criteria.
  • A broader view of candidate capability: Multiple assessment methods provided insight into candidates’ cognitive abilities, problem-solving, communication and other relevant workplace behaviours.
  • Evidence-based recommendations: Candidate performance across the process informed recommendations for further engagement.
  • A more consistent basis for selection: Standardised assessment methods and clear criteria supported more objective comparisons between candidates.
  • Insights for future talent decisions: The assessment findings provided useful information to support future graduate recruitment and talent development activities.
